About the role:
The company is looking for a VP of Engineering to help with transformation into an AI-first engineering organization. You will shape how a 180-person R&D team learns to build during a genuine shift in how software gets made. You will join a globally distributed team built on trust, ownership, and self-management, favoring outcomes, pragmatic decision-making, and accountability over activity and rigid processes. This is a leadership seat rather than a hands-on engineering one. You should be technical enough to understand the architecture and help teams make sound architectural calls, but your core value is delivery and people, not writing code yourself.
The AI shift
The team is moving from a traditional SaaS approach to an AI-first engineering organization, both in how it builds and in the product. They are moving developers to AI as a primary tool and adding AI capabilities to the product. A lot is already underway. The company has restructured into small teams using AI-first development from discovery through delivery, and code-writing speed has already improved a great deal. The next step is tuning the wider process around it: product-to-development handoff, planning, and code review. Your task would be to polish and level up what exists, not to build it from scratch. You do not need to be an AI specialist. You do need to understand how AI changes the way software is built, and to bring the rigor that AI-first development demands. Experience leading a team through this kind of shift is a plus.
What you will own:
- The AI-first transformation. Tune the culture, infrastructure and workflows that put AI at the core of the development lifecycle, and help 180+ engineers do their best work as an AI-native team.
- High accountability. Own the delivery process. When something stalls, you unblock it. When a deadline slips, you own the fix.
- A high quality bar. Push the team to do the best work of their careers and keep quality high, because talented people want to be challenged.
- Simplicity. Clear the path so engineers can focus on shipping code that works, rather than carrying process for its own sake.
- A better delivery and estimation process. Set up the incentives and the rhythm that lets teams plan and ship with confidence.
Who the team is looking for:
- A scale-up leader who has led engineering organizations of 100+ people and knows what good looks like at scale.
- A manager of managers, comfortable leading through other leaders rather than individual contributors.
- A track record of organizational transformation that produced real, measurable acceleration, with a clear line from the metrics you introduced to business outcomes.
- AI-fluent in practice: you treat AI as a tool that demands a new kind of engineering discipline, and you can tell a solid technical plan from a weak one.
- A product-first mindset: you care more about solving the user's problem than about the purity of the code.
- A partner to the CTO who can debate a decision in the room, then rally the team behind the chosen path.
- Comfortable with change as the norm, bringing flexibility and proposing improvements yourself.
- B2+ English - some stakeholders and C-level communication is run in English.
- Experience with cloud-based products; high-volume AWS is a plus.
What your first months will look like
- Your first weeks: get up to speed, review every cluster and its roadmap, and understand where the pain is.
- By the end of month one: come back with a clear proposal for what to change and improve.
- The following two months: move the team's output in the right direction, with communication clear enough that every team knows where we are going and why.
